Why is Practical Experience Becoming Just as Important as Academic Qualifications for Science Graduates?

Australia’s science graduate outlook is a mixed one. On the one hand, science graduates are in a high-leverage job market in which demand is high and supply is low, with rapid job growth far outpacing non-STEM sectors. Employment in STEM fields requiring a Bachelor’s degree or higher is projected to grow by 24% by 2035, adding around 550,000 highly qualified professionals to the workforce.

The transition towards a net-zero economy is also driving significant investment for clean energy, which in turn has increased demand for environmental and climate scientists, data analysts, and materials experts. In short, science graduates in Australia are in a lower-competition hiring market in which transferable skills and the rapidly-growing employment in STEM fields create a favourable outlook.

On the other hand, critical skills and employability gaps are also prevalent. Research has indicated that industry representatives felt areas of career readiness weren’t being met by science graduates, including the ability to:

Work independently

Effectively communicate

Manage time effectively

Manage stress and flexibility

Further research has also pressed the importance of integrated curriculums for enabling skills, and purposeful assessments aligned to the packaged development of employability skills. In essence, science graduates need practical, hands-on experience rather than academic qualifications alone.

How Can Science Graduates Gain Industry Experience While Studying?

There are a number of ways that you can gain industry experience while studying as a science graduate:

Take up university-embedded work-integrated learning (WIL): Nearly half a million students took part in industry-led projects, fieldwork, and practical simulations as part of their degree. Check whether your course has placements or practical work to take part in.

Use your university’s industry partnerships: Many universities have dedicated science internship and placement schemes, which can help you to build your practical skillset and network in the industry.

Look for internships that prioritise relevant employment: There are a variety of internships available for science graduates, but it’s important to focus on programmes that place you into relevant employment with opportunities such as supporting projects, peak workloads, and future hiring needs for potential employers to maximise your practical experience.

Industry networking events: Conferences and webinars are an ideal place to meet professionals and gain insights into multiple sectors, and can open the door to potential opportunities.

What Are the Benefits of Scientific Internships?

Compared to part-time or unrelated work experience, scientific internships offer a variety of benefits for science graduates. Research has indicated that discipline-related work experience more clearly demonstrates training needs and person-job fit, making it a reliable signal to hiring managers and recruiters, compared to work perceived as unrelated to a student’s study area, which is consistently rated less attractive to prospective employers.

There are also discipline-specific competencies to consider. A lab-based or research internship builds technical, specific competencies that can’t be found in non-related roles, which leads to a more relevant skillset and better preparedness and confidence in roles later down the line.

In line with the general confidence offered by scientific internships, research into life sciences doctoral students found that internship experience contributed to more confident career decision-making, helping students test and validate career direction before graduating.

In short, scientific internships are the best way to get industry-specific skills, confidence, and a better person-job fit in the future.

Which Technical and Transferable Skills are Employers Looking for in Internship Candidates?

The capabilities valued most in a STEM Career Pathways report were the ability to contextually apply and develop knowledge, alongside critical thinking and problem-solving, all of which closely align with STEM training itself. The same report found a critical gap, however, between how STEM graduates demonstrate their skills and how employees identify them.

So, which technical and transferable skills should you highlight for a science internship?

Core discipline knowledge: Lab techniques, data analysis, research methods, or regulatory and quality standards, depending on the sector, are all essential areas to not only know but be able to apply and translate into workplace contexts (with internships helping to close this gap).

Transferable skills: Being able to manage, analyse, and interpret complex biological data, for example, is a skillset that could open doors in biotech, pharma, and medical devices, and proficiency in programming languages is another skillset that is highly sought after across disciplines.

Work-integrated learning: The same report emphasises that work-based and work-integrated learning practices are critical for developing employability skills, applying technical knowledge in context, and preparation for the workforce.

Soft skills: Don’t discount soft skills, as many employers are seeking science internship candidates with organisational skills, self-confidence, adaptability, and strong communication alongside technical competence.

How Can Science Students Strengthen Their CVs and Improve Their Chances of Securing Placements?

Securing science internships is often reliant on having a strong CV, but how can students improve their CV specifically for placements, and which elements should be highlighted?

We asked the Evolve team for their top tips.

Include any volunteer work, as it’s all relevant experience with skills that can be transferable.

Include any university projects that were substantial or relevant, specifically to demonstrate teamwork and problem-solving.

Keep AI use to a minimum, instead focusing on balancing a personal element of your achievements with professionalism.

Talk about what you’re passionate about and interested in, it’s not just about your qualifications/skillset!

Remember that everything is transferable when it comes to skills; don’t discount basic experience and soft skills.

Australia’s Biotech Sector: Current and Future Hiring Outlook

The biotech sector employs 1 in every 60 jobs in Australia, across over 1,600 biotech and medtech companies. With a compound annual growth rate of 7.02%, the biotech sector in Australia is bolstered by government support and tax incentives, rising healthcare demand for advanced treatments, increasing collaboration between universities and the private sector, and, most importantly, the availability of a skilled workforce.

Australia is currently ranked 4th in the OECD for its capacity to attract and retain highly-educated workers, and this workforce is considered future-proofed with a strong talent pipeline from universities. From 2008 to 2022, the workforce in Australian biotechnology increased 51%, and though growth has considerably slowed since the pandemic boom, professional, scientific, and technical services are projected to grow 18.5% (well above the national rate).

Demand is growing in areas such as regulatory, tech, QA and QC, and digital health functions, exposing current shortfalls in digital and data-led talent, but also indicating a high demand for those areas for incoming talent in Australian biotech.

What Are the Top Biotech Roles Expected to See the Strongest Growth?

The Australian biotech roles anticipated to have the greatest growth and be in the highest demand in the next five years are:

QA/QC, specifically data-enabled T-shaped roles, are in high demand due to the combination of deep scientific expertise and digital fluency.

Bioinformatics, computational biology, and data engineering (computational and data roles overall) are roles growing considerably due to the rise of AI and ML, the rise of genomic data, and infrastructure and scalability needs.

Clinical research roles as Australia attracts more international and domestic clinical trials.

AI governance officers to oversee algorithmic transparency and bias mitigation in clinical trial design and drug safety monitoring, with AI use becoming more widespread and a greater area of interest for the majority of businesses.

Regulatory automation engineers to design systems that streamline TGA submissions and post-market surveillance.

Other roles of interest in biotech recruitment are suitable manufacturing coordinators to optimise production processes that meet Australia’s net-zero commitments and maintain good manufacturing practice compliance, and precision medicine data scientists who utilise real-world evidence to support personalised treatment.

The Emerging Skills Employers Are Prioritising for Biotech Jobs

Much of the hiring outlook for Australian biotech jobs can be summarised by a shift towards hybrid technical-regulatory expertise, rather than traditional domain specialisation. Particularly with the rapid advancement of technology across biotech, data governance and technical-regulatory expertise are required to shape the industry's future pathway in ways that align with ethics and regulations.

Four skill clusters are particularly in demand for biotech jobs:

AI literacy, including ML interpretation and algorithmic auditing

Regulatory affairs expertise and automation, combining compliance knowledge with process digitisation

Green computing integrating environmental impact assessment with computational efficiency

Human-digital collaboration enabling interactions between clinical professionals and intelligent systems (something which can be addressed with transferable skills by many candidates)

Areas such as engineering functions (e.g., process optimisation, equipment calibration, standard maintenance protocols), quality assurance, manufacturing operations, and administrative reporting are the likeliest to require slight skill adjustments to meet the pace of automation.

In turn, biotech organisations should consider the transferable skills that candidates have and how they can be combined with domain knowledge, rather than hiring based on traditional domain expertise alone.

How Do Salary Expectations Vary Across Biotech Roles and Experience Levels?

Organisations looking to hire biotech candidates should consider the current salary outlook in key areas to be best positioned to secure the most in-demand professionals.

Biotechnologist: Salary ranges between AUS$49K-$92K, with a median of $60,335.

Biotechnician: Salary ranges between $61.5K-93.2K, with a median of $93.2K.

Biotech engineer: Salary ranges between $114.8 K-$187.2K, with a median of $161,652.

Research scientist: Salary ranges between $58K-$127K, with a median of $83,007.

Project manager: Salary ranges between $100,000-$120,000.

Laboratory technician: Salary ranges between $55,000-$65,000.

Average salary also varies significantly by region in Australia, with Sydney, New South Wales ranking top for average salaries ($100,000-$135,000), followed by Melbourne, Victoria ($90,000-$130,000), Brisbane, Queensland ($85,000-$120,000), and Perth ($75,000-$105,000).

However, due to skills shortages, it is likely that a candidate-driven market also has the potential to drive salaries up for organisations that need to fill gaps.

Are Graduate Programmes and Internships the Best Way to Build Future Talent Pipelines?

When you want to kickstart your career in science as an undergraduate student, it can be difficult to know where to focus your efforts when there are multiple options available.

Graduate programmes and internships are the perfect way to bridge the gap between an academic background and a career, providing industry-relevant experience that increases both skillset and confidence.

The Evolve Evolution Programme is for 2nd, 3rd, and 4th year current science undergraduate students, designed to connect students with leading employers across Australia into industry-relevant roles while they complete their studies.

What can students considering the Evolve Evolution Programme expect?

How are Sydney, Melbourne and Perth Continuing to Attract Biotech Investment and Hiring Activity?

Sydney is Australia’s densest venture capital and technology cluster, hosting 150 research institutes and two universities, backed by the Sydney Biomedical Accelerator (a co-funded partnership between the University of Sydney, Sydney Local Health District and the NSQ Government), which is building a 36,000m2 research precinct inside Tech Central, Australia’s densest venture capital and technology cluster.

Melbourne has an existing biomedical density, housing CSL’s global headquarters in Parkville, Australia’s leading health and biomedical precinct, alongside 30 hospitals, research institutes and universities. Large scale investment, such as the $95 million Jumar Bioincubator and $650 million Australian Institute for Infectious Disease, continue to make the region a strong presence in biotech from an investment and hiring perspective.

Compared to Sydney and Melbourne, Perth is considerably newer to considerable biotech investment and steeply-increasing hiring prospects. This growing reputation was highlighted by AusBiotech Invest Perth 2026 alongside continuing capital-efficient environments for clinical trials, such as the Linear Clinical Research facilities.

Australia’s overall life sciences sector is now double its 2017 size, acting as a coordinated, globally connected ecosystem rather than a siloed one. With this in mind, skilled talent is the catalyst for further development in Australia’s biotech sector.

Biotech organisations will need science recruitment agencies to bridge these gaps, particularly in higher investment areas like Melbourne and Sydney.

Hiring Guide: Which Biotech Jobs Will Be Most in Demand in 2027?

Key Takeaways:

STEM graduate enrolment in mining has dropped 63% since 2014, primarily due to tech, finance, and consulting offering comparable salaries without the perceived risks associated with the reputational negativity of the mining industry.

STEM talent shortages continue, particularly in high-demand roles such as mine planning, process engineering, and digital, as more mining operators look to sharpen their Employee Value Propositions (EVPs) to attract talent.

Clear career pathways, greater inclusivity, being tech-forward, and positioning the sector as being on the cusp of enabling the energy transition are some of the areas mining operators are highlighting as part of their recruitment strategy.

Technical assessments for STEM roles are becoming more critical during the hiring process to validate a candidate’s problem-solving, experience, and communication style.

Generic job ads and lengthy hiring processes are becoming outdated, with more businesses focusing on communicating technical opportunities and EVPs to STEM talent as a competitive differentiator.

Mining Employment Trends: The Current Outlook

The number of people employed in Australia’s mining industry has increased since November 2025, with an overall workforce share of 2.1% and over 314,500 people employed in the industry overall. On the surface, the industry seems set to thrive, with 21 projects worth AU$11 billion completed in the last year.

Progress in these key projects indicates a potential mining boom, but behind these significant resource investment cycles is an increasing talent shortage, continually exacerbated by negative perceptions of the mining industry from the STEM talent pipeline.

According to research by McKinsey, 86% of mining executives have said it’s harder to attract and retain the talent they need than in previous years, particularly in fields like mine planning, process engineering, and digital (e.g., data science and automation). Additionally, mining recruitment is facing the value-driver challenge: remote working locations, accountability around ESG issues, and workplace culture are all working against the industry when it comes to attracting the right talent.

So, how can businesses navigate STEM recruitment in mining?

Why STEM Candidates Reject Mining Roles (Even When Trades Don’t)

Competition for digital and technical talent is high among all industries, compared to the steady flow of trades workers who continue to fill roles, with around 60,000 FIFO -workers operating across Australia’s resources sector.

Hiring for Australian mining engineering graduates hit its peak between 2008-2012, when graduates found jobs in mining or adjacent roles, with a 63% drop in mining engineering enrolment in Australia since 2014. Subsequently, STEM graduates began to experience cyclical job insecurity compared to the shorter training pathways of tradespeople.

STEM recruitment in mining also faces the challenge of recruiting heavily from the same pool of talent as tech, finance, and consulting — all of which often have better or more easily advertised EVPs such as urban locations, remote work flexibility, ESG values, and no physical risks of on-site work.

The negative image surrounding the industry is undoubtedly the biggest challenge facing STEM recruitment in mining, and this reputational friction is something that mining operators need to address to fill the current skills gaps.

What Do STEM Talent Value in Mining Roles?

The STEM recruitment in mining challenge isn’t a matter of financial compensation alone. Candidates want greater value, whether it’s career growth, new technology opportunities, purpose, or culture.

The STEM Career Pathways Report found that STEM workers want to use their skills and have those skills genuinely valued in their roles, which shifts the mining recruitment narrative from selling a lifestyle to selling meaningful, skilful work.

But what else can businesses implement into and highlight in their STEM mining recruitment strategies?

Clear career pathways: Job insecurity is still a significant barrier for STEM-qualified Australians, with 25% of PhD graduates still on fixed-term contracts even 15 years into their career. Providing clear structure and progression pathways is a massive benefit to combat this pain point.

Tap into technology: Australia’s national science industry, CSIRO, predicts that by 2030, half of the country’s mining operations will be fully automated. There’s a massive opportunity for data scientists, automation engineers, and software developers to be at the forefront of massive technological change in the industry (something they are less likely to find in more tech-forward industries).

The energy transition: As an industry often negatively associated with climate change, the mining industry has the opportunity to present itself as at the forefront of enabling the energy transition, particularly with Australia’s Critical Minerals Strategy 2023-2030, positioning the sector to help the country become a renewable energy superpower.

Greater inclusivity: The mining industry is becoming more committed to inclusion and diversity, with greater strides towards gender inclusivity, and emphasising this shift is important in attracting the best talent, as it also widens the talent pool.

Technical Assessments for STEM Roles: Why Do STEM Roles Require Them?

In-depth technical assessments for STEM roles are common because of the need to confirm that a candidate’s experience goes beyond theory. Trade qualifications by comparison can easily be competency-tested and licensed, unlike the vastly different range of STEM credentials that can have drastically different depth and applications.

Given the current skills shortages impacting mining recruitment, making the best hires is critical from a safety and financial perspective, as the consequences of incorrect technical judgements can be significant (particularly since many STEM roles are highly autonomous and independent, as these consequences may go unnoticed for longer).

Pre-validated competency, as seen with trade roles, isn’t available for STEM candidates. Instead, verification is done through these technical assessments to give employers the opportunity to see how a candidate thinks, problem-solves, and communicates.

How to Redesign Your Processes for Specialised and Technical STEM talent: Job Ads, EVP, and Interview/Hiring Processes

Rewrite job ads for problem-solving, not just credentials: Part of the value offering for STEM candidates is writing job ads that speak to the technical challenges of a role, technology stack, and the impact of the work instead of generic duties and qualifications.

Make space for transferable skills: Requiring industry-specific skillsets or experience will naturally drive away STEM candidates from mining roles without improving the quality of the overall talent pool. Instead, consider what the role demands and give flexibility for transferable skills around areas like data science, automation, and engineering to avoid missing out on critical talent.

Separate your EVP for technical roles: One-size-fits-all EVPs won’t appeal to STEM candidates (e.g., FIFO pay). Focus on clarifying and conveying areas like technical opportunities, progress on ESG, overall culture and safety, and clear progression pathways to highlight the areas of highest interest to STEM candidates.

Shorten the hiring process where possible: STEM candidates are likelier to receive fast offers from competing industries, which makes timing essential to avoid missing out on talent. Try to cut down multi-stage processes and keep technical assessments focused on role-relevant scenarios for a good fit.

What Are Leading Mining Operators Starting to Do Differently?

Many businesses have approached the STEM talent shortage by breaking new ground, including experiential learning through advanced virtual reality, augmented reality, and holographic technologies. Miners like New Hope Group, Komatsu and Rio Tinto are relying on technology like this to enhance workplace readiness.

Additionally, urban, tech-focused roles are rising in popularity as an alternative to requiring FIFO. For example, Fortescue’s Integrated Operations Centre (IOC) in Perth has enabled workers to operate a mine, rail, and port network 1,200 kilometres away to create city-based STEM roles in automation, data, and remote systems with greater flexibility.

Purpose-driven narratives have also been key to these shifts. Rio Tinto’s graduate programme leads with decarbonisation as its purpose-driven narrative to attract graduates wanting to play a key role in sustainability in the industry.

Mining recruitment strategies should consider treating technology (e.g., AI tools) as a credibility factor in employer branding to attract STEM talent seeking businesses at the forefront of new tech applications.

Furthermore, many of the best businesses will make a concerted effort to diversify their hiring process to widen the talent pool, which also adds credibility to their employer narrative, with research still indicating that only 24% of women rate mining’s inclusivity as “very good” or “good”, compared to 36% rating it as “very poor” or “poor”.

Why Mining Operators Need a Different Recruitment Strategy for STEM Roles vs. Trade Roles

Key Takeaways

Around 40% of Australia’s food and grocery manufacturing workforce is expected to retire in the next decade, alongside a food supply chain that is already 172,000 workers short, creating a structural workforce shortage for jobs in food manufacturing.

Technical and trade roles, in particular in FMCG, are experiencing a 61% recruitment difficulty rate due to the specific skill requirements and longer training lead times.

Sustainability and traceability are creating new job categories (e.g., ESG managers, sustainability reporting analysts) and prioritised skillsets which are in high demand, driven by the Parliament of Australia’s Food for Thought report.

Hybrid, cross-functional roles are rising in popularity as businesses continue to adapt to the technological advances of the industry, particularly in areas like automation and data analysis.

Steady pipeline building is more future-proof than reactive recruitment, as more businesses attempt to forecast capability gaps 12-24 months ahead and intentionally build hybrid roles or upskill existing employees to meet regulatory and operational demands.

The Australian food and FMCG manufacturing sectors are a significant contributor to the national economy, accounting for 2% of total employment. Yet, demand is quickly outpacing the supply, causing significant skills gaps across roles at a time when an estimated 40% of the current food and grocery manufacturing workforce is expected to leave within the decade due to retirement.

It’s estimated that the food supply chain in Australia is 172,000 workers short, causing a reduced capacity in the food and FMCG industry’s overall workforce. Food industry recruitment is changing, and companies in the food and FMCG sectors need to understand the factors influencing these changes to overcome current challenges.

The Growing Skills Gap in Australian Food and FMCG

The food and FMCG industry has stable employment, but roles in Quality Assurance (QA), maintenance, and data-driven manufacturing are proving difficult to fill due to skill scarcity in these areas. Technical and trade roles in particular are experiencing a 61% recruitment difficulty rate due to the specific skill requirements and longer training lead times.

Though FMCG manufacturing is experiencing a slow projected employment growth of 1.6%, job opportunities are still prevalent in high-demand areas like warehouse operations, maintenance, and QA.

High competition to secure the necessary talent is driving significant change in the areas in which FMCG businesses are investing. Automation, direct-to-consumer logistics, and carbon-neutral production practices are all key areas of investment. Subsequently, professionals skilled in sustainability, product development, and data-driven manufacturing are in high demand due to scarcity in the current market.

Multiple reports are calling for change in the industry to address skills gaps, including:

AFGC’s ‘Sustaining Australia: Food and Grocery Manufacturing 2030’: Outlined the need for a skills audit to better understand the gap between the current capabilities of the sector and the needs of a more automated, digitalised food and grocery manufacturing sector, alongside a sector-wide training centre.

Parliament of Australia’s ‘Food for Thought’: Noted the need for attracting and retaining skilled workers, suggesting enhanced education and training programmes, greater diversity and inclusion, and collaboration between industry and academia to ensure the talent pipeline meets the evolving needs for food and beverage manufacturers.

How Sustainability and Traceability are Restructuring Hiring Needs in the Australian Food Industry

Sustainability efforts are no longer a ‘nice to have’, so much as an essential operational function within the Australian food industry, impacting the skills expected from food and FMCG talent. The Parliament of Australia’s Food for Thought report notes that specialist skills around sustainability and environmental awareness will be critical in helping to overcome the challenges in the FMCG industry:

Sustainable agriculture

Waste reduction

Eco-friendly manufacturing practices

AI, automation, digitisation (to promote sustainability)

Additionally, the AFGC’s sustainability agenda covers greenhouse gas emissions, sustainable packaging design, resource efficiency, food waste reduction, and traceability and transparency of products and materials. Each area requires a role to own it, which in turn increases demand for new roles in the industry, such as:

ESG managers

Sustainability reporting analysts

Packaging compliance leads

Circular economy specialists

As digitised traceability climbs the agenda as a way to track paddock-to-plate, people with hybrid skillsets that blend data literacy and operational know-how, or cross-functional skillsets, will be in high demand in the FMCG industry.

Why Traditional Manufacturing Recruitment Models No Longer Work

Food manufacturing is Australia’s largest employing manufacturing sector, accounting for a significant 30% of manufacturing jobs and set to grow even further, with around 34,000 jobs being added over the last decade. However, with this growth has also come declining profitability due to rising commodities, energy, and shipping costs.

This context is important because it has set the stage for investment in Australia’s FMCG industry to focus more on enabling clean energy and a circular economy transition, which in turn has put greater emphasis on digital technologies to catalyse this shift.

Traditional models are being phased out in favour of automation-first thinking, which aims to reduce labour-intensive, repetitive tasks and train workers from manual roles to more technical positions (e.g., line technicians).

In short, traditional manufacturing recruitment no longer works because it doesn’t account for the existing workforce adapting to this technological shift or for newer food and FMCG talent evolving to meet current demands.

The Rise of Cross-Functional and Hybrid Roles in FMCG

Challenges in the Australian food industry have driven a shift from traditional FMCG jobs to cross-functional and hybrid roles.

In the wider Australian workforce, Gen AI is starting to augment, not replace, work, which is increasing demand for digital literacy and human skills that blend roles rather than keep them siloed. Additionally, IoT technology is being adopted more readily, with 30% of Australian manufacturers having implemented industrial IoT at scale.

One outcome of this significant manufacturing evolution is that disciplines are being blended: a QA professional who can interpret automated sensor data, a production operator who can read dashboards, or a microbiologist who understands the automation running alongside their lab work.

Businesses such as Queensland-based Homestyle Bake implemented AI systems and 19 robots for automated end-of-line baking, packaging, and quality control to alleviate workforce shortages. Rather than replacing jobs, the automation has been implemented as a means to upskill existing employees and act as a pathway to advanced manufacturing roles.

These cross-functional training programmes will undoubtedly impact jobs in FMCG as workforce flexibility becomes a greater priority for employers. There’s a strong business case, too — productivity can increase by at least 30% when employees are ready to adopt digital technologies and consider a more proactive, tech-driven strategy.

How to Build a Talent Pipeline That Supports Future Regulatory and Operational Demands

Australia’s food and FMCG businesses need to build talent pipelines around skills, rather than traditional job titles, to meet the demand for cross-functional and hybrid skillsets.

Given the anticipated gaps due to an ageing workforce, it’s important to focus on being proactive with your talent pipeline, rather than reactive:

Try to forecast capability gaps 12-24 months ahead, particularly in production, purchasing & supply, procurement, engineering, and compliance.

Build hybrid roles that combine operational and technical needs (e.g., production and data, supply chain and sustainability, quality and traceability), to keep decisions connected across functions and meet the demands of a modern FMCG business.

Develop existing talent through training and upskilling, rather than siloing employees into traditional roles, creating clear progression pathways that act as a competitive advantage.

Consider the role of technology in making roles more appealing to potential candidates ahead of potential competitors, such as implementing automation where possible to boost efficiency and free up time for engaging work rather than repetitive tasks.

It’s also essential for food and FMCG businesses to understand how tightening Australian food standards (FSANZ updates, sustainability reporting obligations) will influence areas like traceability, allergen management, and food safety reporting.

The New Talent Bottlenecks in Australian Food & FMCG Manufacturing

Key Takeaways:

Australia’s pharmaceutical and biotech industry has grown 43% since 2019, accelerating demand for modernised Quality Assurance (QA) and Quality Control (QC) functions, and digitally fluent talent.

Traditionally siloed QA and QC team structures are being replaced by unified digital ecosystems, powered by AI, LIMS, and QMS platforms.

Hybrid lab roles are emerging as a direct response to legacy system modernisation in pharma and biotech, combining QA, QC, and digital capabilities in one role for greater efficiency.

Data integrity failures continue to be a prevalent source of FDA pharmaceutical warning letters, contributing to Computer System Validation (CSV) being one of the fastest-growing and hardest-to-fill specialisms in the industry.

82% of senior pharma, biotech, and CRO leaders anticipate cross-functional roles will increase, with adaptability and digital fluency now core hiring criteria for hiring managers, who are looking beyond traditional experience in favour of combined skillsets.

The pharmaceutical and biotechnology industries in Australia are at the point of a meaningful shift. The sector itself has grown by 43% since 2019, with a compound annual growth rate of 5.88% and 7.8% in the pharmaceutical and biotechnology industry, respectively.

A more significant transformation is occurring slowly in Australian pharma and biotech as the digital infrastructure supporting QA and QC shifts. While paper-heavy functions traditionally dominated QA & QC in pharma and biotech, with heavily siloed legacy systems, technology is evolving these processes.

Unified data under a common technology, particularly with AI integration, is expected to improve QA & QC, with a single source of data, a more proactive approach, and faster decision-making. At a time when more than half of the executives surveyed by Deloitte said their organisations could achieve more automated and predictive lab capabilities. Research also suggests the average chemical QC lab could reduce costs by 25-45% by reaching the digitally enabled lab horizon, the business case is clear.

Pharma restructuring and biotech restructuring are sharpening the workforce, too. Growing demand across regulatory, tech, QA and QC, and digital health functions is exposing shortfalls in digital and data-led talent and a greater demand for hybrid skillsets.

Why Are Traditional Quality Assurance and Quality Control Team Structures Becoming Outdated?

Traditionally, QA and QC have been siloed into separate lanes, rarely sharing systems, data, or personnel. Legacy modernisation is revolutionising the approach to QA/QC functions by replacing outdated, fragmented workflows that were previously paper-heavy with AI-powered digital ecosystems.

This shift is causing multiple changes in QA/QC, including:

A shift from reactive to predictive, digital QA, treating the quality assurance function as a driver of value within pharma organisations and a competitive advantage, improving patient safety and health outcomes in line with regulatory expectations. Companies that apply smart quality principles to QA have a 30% improvement in time to market, a line-of-sight impact on profit, and improvements in employee engagement.

Improved compliance and data integrity, with Laboratory Information Management Systems (LIMS) and Electronic Document Management Systems (EDMS) replacing manual entry and preventing compliance gaps, aggregating standardised data for predictive control, whilst Quality Management Systems (QMS) provide clear root-cause traceability for proactive actions.

Unified digital ecosystems, often powered by AI. The pharma restructuring and biotech restructuring of QA/QC impacts organisational change as much as technology, creating a need for hybrid lab roles that have professionals working across both functions to interpret data outputs from automated instruments.

The New Roles Emerging with Shifting QA/QC Functions

With pharma and biotech restructuring already underway, a new category of roles within QA/QC functions is inevitable, too. Pharma 4.0 in particular is creating greater demand for professionals who can validate the digital systems overtaking legacy paper systems.

Data integrity failures appear in 60-80% of FDA pharmaceutical warning letters issued, highlighting how important Computer System Validation (CSV) experts are to align with the stringent validation processes of the Therapeutic Goods Administration, FDA, and EMA. Additionally, whenever a business implements new software, conducts an audit, or updates a system, the compliance element falls to CSV professionals.

Subsequently, CSV is becoming a high-paying, high-demand job due to conventional degrees not equipping professionals with the regulatory validation required. This creates a skills gap that means CSV professionals are fewer in number but highly sought after. In this regard, CSV offers faster growth compared to traditional QA/QC roles.

Data-enabled QC is also an emerging role, with “T-shaped professionals” in high demand for combining deep scientific expertise with digital fluency in areas like LIMS. With Australia’s 35% talent shortfall in digital and data-driven roles, these professionals have a clear competitive hiring advantage.

In a survey of 500+ pharma, biotech, and CRO leaders, 82% of senior leaders anticipate cross-functional roles will increase, with an emphasis on adaptability and agility.

How Are Leading Pharma and Biotech Companies Redesigning Their Teams?

The leading pharma and biotech companies are investing in talent that have skills in digital automation, which can cut documentation errors by 70% and accelerate batch review cycles by 50% in a single year. Opting for generative AI and a predictive approach can result in a 25-45% reduction in QC lab costs through smart quality control, showing a clear business case for hiring those with digital automation skillsets.

QA teams in pharma and biotech are moving from a reactive and problem-finding approach to a more proactive, strategically significant one. The knock-on impact of this is that many QA professionals have more time to focus on high-level responsibilities (e.g., innovation, leadership).

More organisations will be redesigning teams based on hybrid QA/QC roles that sit between quality, validation, manufacturing, and technology/IT, rather than traditional, siloed roles. These smart quality teams need more data, automation, and systems capabilities and the skills to drive this change.

What Does This Mean for Hiring Managers?

The challenge for hiring managers in pharma and biotech organisations is that traditional quality assurance and quality control experience needs to now be blended with digital fluency, data analytics capabilities, and the flexibility to work across connected systems rather than isolated ones.

Change is already occurring that are restructuring pharma and biotech, so the emphasis is on sustaining this change through workforce transformation by hiring to create dedicated QA/QC teams that can examine stakeholder needs, manage expectations, and keep transitions to digital environments smooth and seamless.

Pipelines are likely to centre around digital ecosystems, proactive risk mitigation, and AI for data-driven analytics. It’s all about strategic legacy modernisation and finding the talent to deliver it.

What are hybrid lab roles, and how do they impact quality assurance and quality control?

Hybrid lab roles combine quality assurance and quality control responsibilities into one role, rather than two separate and siloed ones, blending digital skills like managing eQMS and keeping data quality accurate, to cover more ground efficiently.

Hiring managers looking to fill QA/QC roles should look for a blend of skills that combine GMP, regulatory knowledge, and hands-on experience with data systems such as eQMS and LIMS to fill the gaps in the current workforce.

What are the benefits of partnering with a specialist pharmaceutical and biotech recruitment agency?

Specialist pharmaceutical and biotech recruitment agencies aren’t generalist in approach, they are degree-qualified scientists with real industry experience that helps them to navigate the complex regulatory and compliance environment of hiring for these roles.

This often means faster, higher-quality hires without running the risk of compliance consequences, which is essential for roles across pharma and biotech.
